پیشبینی یادگیری سازمانی بر اساس تعهد سازمانی، مدیریت دانش و اشتیاق شغلی در پرستاران
Predicting of Organizational Learning based on Organizational Commitment, Knowledge Management and Job Engagement in Nurses

مقدمه: پرستاران نقش مهمی در یادگیری سازمانی دارند که این متغیر یکی از ارکان کلیدی سازمان برای اثربخشی و بهبود عملکرد آنان محسوب میشود. با توجه به نقش تعهد سازمانی، مدیریت دانش و اشتیاق شغلی در یادگیری سازمانی، پژوهش حاضر با هدف تعیین پیشبینی یادگیری سازمانی بر اساس تعهد سازمانی، مدیریت دانش و اشتیاق شغلی در پرستاران انجام شد.<br>
روش کار: روش این مطالعه مقطعی از نوع همبستگی بود. جامعه پژوهش پرستاران بیمارستانهای شهر ورامین در سال 1397 به تعداد 295 نفر بودند. در مجموع 190 نفر با روش نمونهگیری تصادفی طبقهای بر اساس جنسیت انتخاب و پرسشنامههای یادگیری سازمانی، تعهد سازمانی، مدیریت دانش و اشتیاق شغلی را به صورت خودگزارشی تکمیل کردند. دادهها با روشهای ضرایب همبستگی پیرسون و رگرسیون چندگانه با مدل گامبهگام با استفاده از نرمافزار SPSS نسخه 21 تحلیل شدند.<br>
یافتهها: یافتهها نشان داد که میانگین و انحراف معیار تعهد سازمانی 32/6±71/56، مدیریت دانش 20/9±36/72، اشتیاق شغلی 83/5±48/53 و یادگیری سازمانی 17/6±24/47 بود. علاوه بر آن تعهد سازمانی (493/0=r)، مدیریت دانش (406/0=r) و اشتیاق شغلی (321/0=r) با یادگیری سازمانی در پرستاران همبستگی مثبت و معنادار داشتند. همچنین متغیرهای تعهد سازمانی، مدیریت دانش و اشتیاق شغلی به طور معناداری 5/45 درصد از واریانس یادگیری سازمانی در پرستاران را پیشبینی کردند (001/0P<).<br>
نتیجهگیری: نتایج حاکی از نقش تعهد سازمانی، مدیریت دانش و اشتیاق شغلی در پیشبینی یادگیری سازمانی پرستاران بودند. بنابراین، با توجه به اهمیت یادگیری سازمانی در بهبود عملکرد پرستاران توصیه میگردد که برای بهبود و ارتقای یادگیری سازمانی در پرستاران میزان تعهد سازمانی، مدیریت دانش و اشتیاق شغلی آنان از طریق حمایت سازمانی، کارگاههای آموزشی و ارائه تسهیلات مختلف افزایش یابد.<br>
<strong>Introduction:</strong> Nurses have an important role in organizational learning which this variable is one of the key pillars of organization for their effectiveness and performance improvement. Regarded to role of organizational commitment, knowledge management and job engagement in organizational learning, present study aimed to determine predictors of organizational learning based on organizational commitment, knowledge management and job engagement in nurses.<br>
<strong>Methods: </strong>The method of this study was cross-sectional correlation type. The research population was nurses of Varamin city hospitals in 2018 year (295 people). Totally 190 people were recruited by stratified random sampling based on gender and completed the self-reported questionnaires of organizational learning, organizational commitment, knowledge management and job engagement. Data were analyzed by Pearson correlation coefficient and regression with stepwise model with using SPSS version 21.<br>
<strong>Results: </strong>The finding showed that the mean and standard deviation of organizational commitment 56.71±6.32, knowledge management 72<span dir="RTL">.</span>36±9<sup>.</sup>20, job engagement 53<span dir="RTL">.</span>48±5<span dir="RTL">.</span>83 and organizational learning 47<span dir="RTL">.</span>24±6<span dir="RTL">.</span>17. In addition, organizational commitment (r=0<span dir="RTL">.</span>493), knowledge management (r=0<span dir="RTL">.</span>406) and job engagement (r=0<span dir="RTL">.</span>321) had a positive and significant correlation with organizational learning in nurses. Also, the variables of organizational commitment, knowledge management and job engagement significantly predicted 45<span dir="RTL">.</span>5 percent of variance of organizational learning in nurses (P<0<span dir="RTL">.</span>001).<br>
<strong>Conclusions: </strong>The results indicated the role of organizational commitment, knowledge management and job engagement in predicting organizational learning of nurses. Therefore, considering the importance of organizational learning in improving nurses’ performance, it is recommended that to improvement and promotion the organizational learning in nurses increase the rate of their organizational commitment, knowledge management and job engagement through organizational support, workshop and various facilities.<br>
